Job Description
Role Summary:
The Lead - Incentives will be a strategic and execution-focused leader responsible for the end-to-end design, governance, calculation, and payout of sales incentives across multiple distribution channels.
The role combines business strategy, financial rigor, compliance discipline, and digital automation to ensure incentive programs drive sustainable growth, sales productivity, and employee engagement while maintaining strict adherence to regulatory, financial, and internal control frameworks.
The incumbent will serve as a business partner to Sales, Finance, IT, and Operations, owning incentive lifecycle management from scheme conceptualization to payout computation, validation, audit readiness, and performance optimization.
Key Responsibilities:
1. Incentive Design & Strategic Planning:
- Design and institutionalize monthly, quarterly, and annual incentive programs aligned to organizational goals such as APE, FYP, persistency, product mix, VNB, and quality metrics.
- Develop role-based incentive structures for various sales hierarchies (MP, BMP, RDM, DM, ZM, etc.) across Agency, Bancassurance, TIED, and Direct Sales channels.
- Benchmark incentive schemes against industry best practices and competitor structures to ensure market competitiveness.
- Define eligibility criteria, slabs, weights, caps, claw-back rules, and exception handling frameworks.
- Ensure incentives are calibrated to balance growth, quality, cost efficiency, and long-term value creation.
2. Incentive Payout Calculation & Financial Accuracy:
- Own and govern the end-to-end incentive computation process, including data sourcing, transformation, validation, and final payout readiness.
- Build and review complex incentive models using advanced Excel, VBA macros, and system-based logic.
- Collaborate with Finance to ensure budget adherence, accrual accuracy, and reconciliation between scheme design and actual payouts.
- Drive first-time-right payouts, minimizing rework, reversals, and post-payout disputes.
3. Program Governance, Risk & Compliance:
- Ensure all incentive programs comply with approved budget guidelines, internal policies and audit requirements.
- Define and implement control mechanisms, maker-checker processes, audit trails, and system validations for incentive payouts.
- Maintain complete documentation of schemes, computation logic, payout approvals, and deviations for internal and external audits.
- Proactively identify compliance risks, leakage points, and control gaps, and implement corrective actions.
- Drive transparency in qualification criteria and payout communication to employees and distribution partners.
4. Performance Tracking, Analytics & Insights:
- Track and analyze incentive effectiveness through productivity metrics, ROI analysis, cost-to-APE/FYP ratios, and channel-wise performance outcomes.
- Develop MIS, scorecards, and leadership dashboards to provide real-time visibility into scheme performance and payout liabilities.
- Conduct impact and sensitivity analysis to evaluate behavioral outcomes and business effectiveness of incentive programs.
- Recommend mid-course corrections, scheme recalibrations, and optimization initiatives based on insights and analytics.
5. Automation, Data & Process Excellence:
- Lead digitization and automation of incentive calculation and payout processes to reduce manual effort and operational risk.
- Partner with IT and Operations to translate incentive logic into system workflows, rule engines, and automated payout engines.
- Use advanced Excel, VBA macros, SQL queries, and BI tools to manage large datasets, perform validations, and create scalable models.
- Continuously improve turnaround time (TAT), data accuracy, and system robustness across the incentive lifecycle.
- Support UAT, system enhancements, and migration initiatives related to sales commission and incentive platforms.
6. Stakeholder Management & Business Partnering:
- Act as the single point of contact for all incentive-related matters for sales leadership and senior management.
- Partner closely with Sales Heads, Zonal Managers, Finance, Operations, HR, and IT to align incentive outcomes with business priorities.
- Present incentive performance reviews, payout insights, and recommendations to leadership forums.
- Handle escalations, clarifications, and interpretation of incentive schemes with speed and credibility.
